فراتحلیل عوامل مرتبط با بیگانگی شغلی

چکیده

هدف: با توجه به اینکه امروزه احساس بیگانگی از کار مانعی اساسی برای پویایی افراد و به تبع آن سازمان و کل جامعه محسوب می‌شود، پژوهش‌های زیادی در این ارتباط صورت گرفته است. بر این اساس هدف پژوهش حاضر فراتحلیل عوامل اثرگذار بر بیگانگی شغلی است.
طراحی/ روش‌شناسی/ رویکرد: این پژوهش با رویکرد کمی و با روش فراتحلیل انجام شده است. در این پژوهش از تحقیقاتی استفاده شده است که با روش پیمایش و با استفاده از ابزار پرسشنامه و بر حسب سنجه‌های مختلف انجام شده‌اند. جامعه آماری این تحقیق شامل تمامی پژوهش‌ها (مقالات و پایان‌نامه‌ها) در زمینه بیگانگی شغلی از سال 1380 تا 1397 در ایران است. در نهایت از میان آن‌ها تعداد 20 پژوهش انتخاب شد. بر طبق این 20 پژوهش، در مجموع رابطه 6 متغیر با بیگانگی شغلی بررسی شده است.
یافته‌های پژوهش : نتایج نشان داد که اندازه اثر دو متغیر فرهنگ سازمانی و رضایت شغلی به ترتیب با 53/0- و 50/0- در سطح نسبتاً بالایی قرار داشت. همچنین اندازه اثر متغیرهای تعهد سازمانی و ویژگی‌های شغلی به ترتیب با 36/0- و 33/0- در حد متوسطی ارزیابی می‌شود. اما اندازه اثر متغیرهای عدالت سازمانی و کیفیت زندگی کاری به ترتیب با 24/0- و 21/0- در سطح ضعیفی قرار دارند.
محدودیت‌ها و پیامدها : از میان مطالعاتی که در مرحله اول بررسی شدند تنها یک مطالعه به صورت کیفی به مقوله بیگانگی شغلی پرداخته بود. این امر عمق نتایج این پژوهش را خدشه‌دار می‌کند. همچنین در مورد سنجش بیگانگی شغلی بین محققان وحدت نظری وجود نداشت. که این امر کار محقق را در تجمیع نتایج با مشکل مواجه می‌سازد.
پیامدهای عملی : اکثر مطالعات انجام شده در بین کارکنان اداری صورت گرفته بود، که با توجه به مزاحمت متغیرهای دیگر، تعمیم نتایج تلخیص‌شده را به سایر کارکنان زیر سوال می‌برد.
ابتکار یا ارزش مقاله: مقاله به فهم اثر متفاوت متغیرهای سازمانی مختلف بر بیگانگی شغلی می‌افزاید.

چکیده [English]

Purpose: Today, the feeling of alienation from work is a fundamental obstacle for the dynamics of individuals, organizations and the whole society. A lot of research has been done on this topic. The purpose of this research is to meta-analyze the factors affecting occupational alienation.
Design/ methodology/ approach:  This research was done with meta-analysis method and it meta-analyzed researches that were done with survey method and using questionnaire tool and with different criteria. The statistical population of this research includes researches in the field of occupational alienation from 1380 to 1397 in Iran. Among them, 20 studies were selected and the relationship of 6 variables with job alienation was investigated.
Research Findings: The results showed that the effect size of the two variables of organizational culture and job satisfaction was at a relatively high level with -0.53 and -0.50 respectively. Also, the effect size of variables of organizational commitment and job characteristics is evaluated as moderate with -0.36 and -0.33 respectively. However, the effect size of variables of organizational justice and quality of work life are at a weak level with -0.24 and -0.21, respectively.
Limitations & Consequences: Among the studies that were reviewed in the first stage, only one qualitative study dealt with the category of job alienation. This affects the depth of the results of this research. Also, there was no consensus among researchers regarding the measurement of job alienation. This made it difficult for the researcher to gather the results.
Practical Consequences: Most of the studies were conducted among administrative employees, which, due to the disturbance of other variables, questions the generalization of the summarized results to other employees.
Innovation or value of the Article: The article adds to the understanding of the different effect of different organizational variables on job alienation.
