چکیده
هدف: هدف اصلی این پژوهش درک ابعاد و نشانگرهای طفرهروی اجتماعی و کاوش عوامل اثرگذار بر آن در بخش دولتی صنعت پالایش و پخش نفت بود.طراحی/ روششناسی/ رویکرد: پژوهش حاضر دارای صبغۀ ترکیبی است، بخش کیفی آن با استفاده از روش تحلیل مضمون و متعاقب آن بخش کمی براساس الگوی شناسایی شده در بخش کیفی انجام شد. در بخش کیفی از ادبیات موضوع و مصاحبههای نیمه ساختارمند استفاده شد، مصاحبهها به صورت هدفمند و با روش گلوله برفی با کارشناسان خبره صنعت صورت و در بخش کمی پرسشنامهای براساس الگوی استخراجی طراحی و توسط اعضای شاغل با روش نمونهگیری خوشهای تکمیل شد.یافتههای پژوهش: در نتیجه تحلیل دادهها؛ هشت نشانگر، دو بعد (کفایتی و رقابتی) و پنج عامل اثرگذار (کاری، فردی، سازمانی و مدیریتی، گروهی و اجتماعی) شناسایی شد که در بخش کمی از طریق روش معادلات ساختاری اعتبار و صحت الگوی بدست آمده مورد تایید قرار گرفت.محدودیتها و پیامدها: بخش کیفی مبتنی بر پارادایم تفسیری است و در این بخش ذهنیت پژوهشگران و پیشفرضهای آنان در استخراج مفاهیم تاثیرگذار بوده است، و در بخش کمی طولانی بودن پرسشنامه پژوهش و ماهیت مقطعی دادهها قابلیت اعتماد نتایج را کاهش میدهد.پیامدهای عملی: کاهش تلاش افراد در گروهها به نسبت کار انفرادی (طفرهروی اجتماعی) یکی از مشکلات شایع گروههای کاری است. شناسایی ماهیت و عوامل اثرگذار بر آن میتواند در سیری یادگیرنده موجب کاهش این پدیده مخرب در سازمانها شود.ابتکار یا ارزش مقاله: این پژوهش با بررسی مفهومسازی طفرهروی اجتماعی و طیف وسیع عوامل اثرگذار بر این پدیده در فضای کار سازمانی به پژوهشهای این حوزه میافزاید.
