چکیده
هدف: انزوای کارکنان در سازمانها یکی از مهمترین پیشرانهای برزو رفتارهای انحرافی میباشد و موجب کاهش مشارکت و انگیزه کارکنان و در نهایت کاهش عملکردی فردی و سازمانی میشود. هدف اصلی این تحقیق بررسی تاثیر نخبهستیزی بر انزوای کارکنان با توجه به نقش تعدیلگر فرهنگ بوروکراتیک در سازمانهای دولتی میباشد.
طراحی/ روششناسی/ رویکرد: تحقیق حاضر از نظر هدف کاربردی است و از نظر ماهیت روش توصیفی– همبستگی میباشد و از لحاظ جمعآوری اطلاعات نیز جزء تحقیقات میدانی (پیمایشی) میباشد. جامعه آماری پژوهش حاضر شامل کارکنان سازمانهای دولتی در شهر ایلام است که با استفاده از روش نمونهگیری تصادفی ساده تعداد 375 نفر برای نمونه انتخاب شدند. ابزار گردآوری اطلاعات در تحقیق حاضر پرسشنامه استاندارد میباشد. برای تجزیه و تحلیل دادههای تحقیق از نرم افزار ویژوال پیالاس استفاده شده است.
یافته های پژوهش: نتایج نشان دادند که نخبهستیزی بر انزوای کارکنان با توجه به نقش تعدیلگری فرهنگ بوروکراتیک در سازمانهای دولتی تاثیر معناداری دارد. همچنین ابعاد نخبهستیزی یعنی طرد هدفمند سازمانی، انجماد شغلی و دانشگریزی نیز بر انزوای کارکنان با توجه به نقش تعدیلگری فرهنگ بوروکراتیک در سازمانهای دولتی تاثیر معناداری دارند.
محدودیتها و پیامدها: در این پژوهش تنها متغیر فرهنگ بوروکراتیک به عنوان متغیر تعدیلگر در نظر گرفته شده است در حالی که متغیرهای دیگری نیز وجود دارند که در تاثیرگذاری نخبهستیزی بر انزوای کارکنان نقش تعدیلگری ایفا کنند. نادیده گرفتن نخبگان و نخبهستیزی در سازمانها موجب انزوای عمدی کارکنان در سازمان میشود و این امر در سازمانهایی که فرهنگ بوروکراتیک بر آنها حاکم باشد نمود بیشتر دارد.
پیامدهای عملی: برای کاهش انزوای کارکنان در سازمانهای دولتی باید فرهنگ و جو حمایت از افراد نخبه برقرار باشد.
ابتکار یا ارزش مقاله: در پژوهش انجام شده در کشور تاکنون تاثیر نخبهستیزی بر انزوای کارکنان با توجه به نقش تعدیلگری فرهنگ بوروکراتیک مورد بررسی قرار نگرفته است.
