بررسی تأثیر تاب‌آوری فردی و رهبری تحول‌آفرین بر رفتار تیمی نوآورانه با توجه به نقش میانجی تاب‌آوری تیمی و نقش تعدیل گر جو یادگیری

چکیده

هدف: هدف از پژوهش حاضر بررسی تأثیر تاب‌آوری فردی و رهبری تحول‌آفرین بر رفتار تیمی نوآورانه با توجه به نقش میانجی تاب‌آوری تیمی و نقش تعدیل‌گر جو یادگیری می‌باشد.
طراحی/ روش‌شناسی/ رویکرد: این پژوهش با توجه به هدف، کاربردی و از نظر گردآوری داده‌ها جزء پژوهش‌های توصیفی _ همبستگی می‌باشد. جامعه آماری این پژوهش شامل 760 نفر از کارکنان شرکت کارگزاری مفید بوده و حجم نمونه 261 نفر از کارکنان با روش نمونه‌گیری تصادفی ساده انتخاب شده است. تجزیه و تحلیل داده‌ها با استفاده از رویکرد مدلسازی معادلات ساختاری و روش حداقل‌سازی مربعات جزئی با استفاده از نرم‌افزارهای SPSS و PLS  انجام شده است.
یافته‌­های پژوهش:  یافته‌ها نشان داد که تاب‌آوری فردی و رهبری تحول‌آفرین بر رفتار تیمی نوآورانه تاثیر معناداری دارد. تاثیر نقش تعدیل‌گر جو یادگیری در این رابطه معنادار بوده اما تاثیر نقش میانجی تاب‌آوری تیمی در رابطه بین رهبری تحول‌آفرین و رفتار تیمی نوآورانه معنادار نیست.
محدودیت‌­ها و پیامدها: مطالعه حاضر تاب‌آوری تیمی را به عنوان مفهومی تک بعدی در نظر  گرفته است در حالی که در برخی از معیارهای ارائه ‌شده برای سنجش این متغیر، ابعاد متفاوت و گوناگونی برای سنجش آن ارائه‌ شده که ممکن است تعمیم‌پذیری نتایج این مطالعه را محدود نماید.
پیامدهای عملی: مطالعه حاضر با تمرکز بر تفکیک پیامدهای ملموس مانند نرخ ترک خدمت کارکنان، عملکرد سازمانی و پیامدهای غیرملموس مانند مشارکت کارکنان، تعهد کارکنان زمینه را برای بررسی پیامدهای حاصل از تاب‌آوری تیمی فراهم می‌کند.
ابتکار یا ارزش مقاله: با توجه به اهمیت بالای تاب‌آوری و فعالیت در شرایط فشار کاری بالا در اکثر موقعیت‌های شغلی که از سوی سازمان ارائه می‌گردد. بررسی مفاهیم ذکر گردیده می‌تواند بینش‌های جدیدی را به همراه داشته باشد.

چکیده [English]

Purpose: The purpose of this study was to investigate the impact of individual resilience and transformational leadership on team innovative work behavior with respect to the mediating role of team resilience and the moderating role of learning climate.
Design/ methodology/ approach: This study is applied in terms of object and descriptive-correlational in terms of method. In this study, the statistical population consists of the employees of Mofid Securities and the sample size of 261 employees selected by simple random sampling method. Data analysis was performed using structural equation modeling approach and partial least squares method using SPSS and PLS software.
Research Findings: The results reveal that individual resilience and transformational leadership have a significant impact on team innovative behavior. The moderating effect of learning climate in this relationship is significant, but the mediating effect of team resilience in the relationship between transformational leadership and innovative team behavior is not significant.
Limitations & Consequences:  This study considers team resilience as a one-dimensional concept, while in some of the criteria for measuring this variable, different and varied dimensions for measuring it are presented, which may limit the generalizability of the results of this study.
Practical Consequences: The present study provides the basis for examining the consequences of team resilience by focusing on the separation of tangible consequences such as employee turnover rate, organizational performance, etc. and intangible consequences such as employee participation, employee commitment.
Innovation or value of the Article:  Due to the high importance of resilience and activity under high work pressure condition in most of the jobs in organization, investigating the mentioned concepts could bring new insights.
