ارائه مدلی جامع برای مدیریت استعداد در شرکت‌های دانش بنیان

چکیده

هدف:  هدف این پژوهش‌ یافتن مدلی جامع برای مدیریت استعداد در شرکت‌های دانش بنیان است.
روش‌شناسی: روش پژوهش حاضر از لحاظ هدف کاربردی توسعه‌ای، از نظر روش گردآوری داده‌ها، توصیفی از نوع پیمایشی و به جهت رویکرد، یک پژوهش آمیخته از نوع اکتشافی است. در بخش کیفی از تکنیک های دلفی فازی، ماتریس خودتعاملی ساختاری و تحلیل نفوذ ـ وابستگی استفاده شده است. همچنین، در قسمت کمی از مدل سازی معادلات ساختاری بهره جسته شده است.
یافته‌ها: بر مبنای یافته‌های پژوهش 13 عامل زمینه‌ای مدیریت استعداد، 4 بعد مدیریت استعداد و 4 پیامد عملکردی در شرکت‌های دانش بنیان شناسایی، سطح‌بندی و تعیین وضعیت شدند و میزان قدرت نفوذ (تأثیرگذاری) و میزان وابستگی (تأثیرپذیری) هر یک مشخص شد، یافته‌ها نشان دادند که متغیرهای استراتژی کسب‌وکار، قوانین استخدامی و شناسایی فرصت‌ها دارای بیشترین قدرت نفوذ و تأثیرگذاری است، همچنین مشخص شد که عوامل زمینه‌ای بر مدیریت استعداد و مدیریت استعداد بر عملکرد تأثیر مثبت و معنی‌داری دارد.
محدودیت‌ها و پیامدها: گستردگی ابعاد مدیریت استعداد، پراکندگی شرکت‌های دانش بنیان در چهار استان گلستان، سمنان، خراسان شمالی و رضوی و محدودیت‌های دسترسی به آن‌ها، شیوع  ویروس کرونا و عدم دسترسی راحت به خبرگان از جمله محدودیت‌‌های این پژوهش بوده است.
پیامدهای عملی:  شرکت‌های دانش بنیان با تکیه بر عوامل زمینه‌ای و ابعاد مدیریت استعداد می‌توانند عملکرد شرکت را بهبود ببخشند.
 ابتکار یا ارزش مقاله: مقاله توانست عوامل زمینه‌ای و ابعاد مدیریت استعداد و پیامدهای عملکردی را در هم آمیخته و به‌عنوان یک حوزه جدید خود را معرفی کند.

چکیده [English]

Purpose: The purpose of this study is to find a comprehensive model for talent management in knowledge-based companies.
Design/ methodology/ approach: The method of the present research is descriptive-survey in terms of applied development purpose, in terms of data collection method, and in terms of approach, it is a mixed exploratory research. In the qualitative part of fuzzy Delphi techniques, structural self-interaction matrix and influence-dependence analysis It has also been used in a small part of structural equation modeling.
Research Findings: Based on the research findings, 13 underlying factors of talent management, 4 dimensions of talent management and 4 performance outcomes in knowledge-based companies were identified, leveled and status determined, and the degree of influence (influence) and dependence (influence) of each were determined. The findings showed that the variables of business strategy, employment rules and opportunity identification have the greatest influence and influence. It was also found that the underlying factors on talent management and talent management have a positive and significant effect on performance.
Limitations & consequences: The extent of talent management, the dispersion of knowledge-based companies in the four provinces of Golestan, Semnan, North Khorasan and Razavi and restrictions on access to them, the prevalence of coronavirus and lack of easy access to experts have been among the limitations of this study.
 Practical Consequences: Knowledge-based companies can improve company performance by relying on underlying factors and dimensions of talent management.
 Innovation or value of the Article: The article was able to combine the underlying factors and dimensions of talent management and performance outcomes and introduce itself as a new field.
