نقش سرمایه اجتماعی سازمانی در انسجام سازمانی با میانجی‌گری هم‌آفرینی در بین اعضای هیئت علمی دانشگاه

چکیده

هدف: پژوهش حاضر با هدف بررسی رابطه بین سرمایه اجتماعی سازمانی و انسجام سازمانی با میانجی‌­گری هم­آفرینی در بین اعضای هیات علمی دانشگاه بیرجند انجام گرفته است.
طراحی/ روش‌شناسی/ رویکرد: روش پژوهش توصیفی- همبستگی و نمونه آماری پژوهش شامل 186 نفر از اعضای هیات‌علمی دانشگاه بیرجند در سال تحصیلی 1399- 1400 بودند. برای گردآوری داده‌­ها از پرسشنامه هم‌­آفرینی طاهر پور، پرسشنامه سرمایه اجتماعی سازمانی فاندیو و همکاران و پرسشنامه انسجام سازمانی کاپیتن استفاده گردید. روایی سازه پرسشنامه‌­ها از طریق تحلیل عاملی تأییدی مورد بررسی و تأیید قرار گرفت. ضریب پایایی پرسشنامه­‌ها با استفاده از ضریب آلفای کرونباخ به ترتیب 97/0، 93/0 و 93/0 برآورد گردید. از تحلیل واریانس، تحلیل رگرسیون و مدل‌یابی معادلات ساختاری برای تجزیه و تحلیل داده­‌ها استفاده شد.
 یافته­‌های پژوهش: یافته­‌ها نشان داد که سرمایه اجتماعی با ضریب استاندارد (74/0) نقش پیش‌بینی کننده‌­ای برای هم‌­آفرینی داشت. از دیگر سو سرمایه اجتماعی (57/0) پیش‌بینی کننده انسجام سازمانی بود. همچنین هم‌­آفرینی پیش‌بینی کننده انسجام سازمانی (74/0) بود. یافته‌­های پژوهش وجود رابطه مثبت و معنادار بین سرمایه اجتماعی سازمانی و انسجام سازمانی را پس از حضور هم‌­آفرینی به عنوان متغیر میانجی تأیید کرد. همچنین نتایج تحلیل معادلات ساختاری نشان داد که الگوی پژوهش از برازش لازم برخوردار است.
محدودیت­‌ها و پیامدها: اثرات نمونه‌گیری و خطای اندازه‌گیری، پرهزینه بودن جمع‌آوری داده‌­ها، عدم همکاری اعضای هیات علمی، متقاعد نمودن افراد درباره محرمانه بودن اطلاعات و ابراز عقایدشان نسبت به سازمان، گستردگی نظام آموزش عالی، کمبود منابع اطلاعاتی مورد نیاز برای انجام پژوهش را می‌­توان از جمله محدودیت­‌های پژوهش حاضر دانست.
پیامدهای عملی: با توسعه سرمایه اجتماعی سازمانی می‌­توان زمینه تحقق انسجام اجتماعی را فراهم ساخت. ضمن اینکه سرمایه اجتماعی با تقویت روابط مبتنی بر اعتماد، تحقق بخش ‌نیز خواهد بود.
ابتکار یا ارزش مقاله: در پژوهش‌های انجام شده در کشور تا کنون به صورت مشخص این چند متغیر به صورت یکجا در میان اعضای هیات علمی دانشگاه‌­ها مورد بررسی قرار نگرفته است. ضمن اینکه متغیر سرمایه اجتماعی سازمانی و پرسشنامه مربوط به آن برای اولین بار ترجمه و مورد استفاده قرار گرفته است.

Purpose: This study was undertaken to explore the relationship between organizational social capital and organizational cohesion, with co-creation serving as a mediating variable among the academic faculty members at Birjand University.
Design/ methodology/ approach: A descriptive-correlational research design was employed. The sample comprised 186 faculty members from Birjand University over the academic years 2010-2019. Data collection instruments included Tahirpour's co-creation questionnaire (2021), Fandio et al.'s organizational social capital questionnaire (2015), and Captain's organizational cohesion questionnaire (2005). Confirmatory factor analysis was utilized to ascertain the construct validity of these questionnaires, yielding reliability coefficients (Cronbach's alpha) of 0.97, 0.93, and 0.93, respectively. Data analysis was conducted using variance analysis, regression analysis, and structural equation modeling.
Research Findings: The analysis revealed that social capital significantly predicts co-creation (standard coefficient = 0.74) and organizational cohesion (standard coefficient = 0.57). Furthermore, co-creation was found to be a significant predictor of organizational cohesion (standard coefficient = 0.74). The results affirmed a positive and significant relationship between organizational social capital and cohesion, with co-creation acting as a significant mediator. Additionally, structural equation modeling confirmed the adequacy of the research model's fit.
Limitations & Consequences: The study faced limitations related to sampling and measurement errors, the costly nature of data collection, faculty members' reluctance to participate, concerns over confidentiality, the scope of the higher education system, and a scarcity of necessary research resources.
Practical Consequences: Enhancing organizational social capital could facilitate social cohesion and foster co-creation by strengthening trust-based relationships.
Innovation or value of the Article: This study is distinct within the national context as it specifically investigates these variables among university academic staff, marking the inaugural application and translation of the organizational social capital questionnaire in this domain.
