انسداد سازمانی و عوامل کاهنده آن: مطالعه تأثیر توانمندسازی روان‌شناختی، جوّ پیشگامی و آوای کارکنان در سازمان

چکیده

     آیا کارکنان، سازمان را مانعی در راه دستیابی به هدف‌های شخصی و حرفه‌ای خود می‌بینند؟ هنگامی‌که کارکنان معتقدند مورد­حمایت هستند، عضویت آن‌ها در سازمان، مهم‌ترین جنبه از هویت اجتماعی شناخته می‌شود؛ هرچند هنگامی­که احساس می‌کنند سازمان به آن‌ها آسیب می‌رساند و مانع آن‌ها می‌شود، بین خود و سازمان فاصله‌ زیادی حس می‌کنند. هدف این پژوهش، بررسی عوامل اثرگذار بر انسداد سازمانی با تمرکز بر توانمندسازی روان‌شناختی به­عنوان متغیر مستقل و نقش میانجی است. این پژوهش در میان پرستاران «بیمارستان بوعلی سینا» شهر قزوین انجام شد. ابزار مورد­استفاده برای جمع‌آوری داده‌ها، پرسشنامه بود. تجزیه­وتحلیل داده‌ها با استفاده از روش مدل‌سازی معادلات ساختاری انجام شد. یافته‌های پژوهش نشان می‌دهد که توانمندسازی روان‌شناختی از طریق تأثیر مثبت بر جوّ پیشگامی در سازمان موجب کاهش ادراک از انسداد سازمانی می­شود؛ همچنین تأثیر مثبت توانمندسازی روان‌شناختی بر آوای کارکنان نیز تأیید شد.
