طراحی و تبیین مدل پیش بینی کننده رفتار، مبتنی بر تعاملات ادراکی رهبر – پیرو در موقعیت تهدید اختیار و کنترل شغلی (با رویکرد حفاظت از منابع)
هدف: هدف این مطالعه، ارائه مدلی جهت پیشبینی رفتارِ کارکنان سازمانها در موقعیتهایی است، که از یک سو میپندارند، آن موقعیت تهدیدی برای اختیار و کنترل شغلیشان است و از سوی دیگر در معرض ادراکات مختلفی از ادراکِ سرپرست خود در خصوص همان موقعیت قرار گرفتهاند.طراحی/روششناسی/رویکرد: در این پژوهش با به کارگیری طرح اکتشافی متوالی پس از گردآوری دادههای کیفی از طریق مطالعات کتابخانهای و مصاحبههای روایی و کدگذاری این دادهها از روش دادهبنیاد نظاممند، مدل کیفی مبنا به دست آمد و بانکهای دولتی و شبهدولتی ایران به عنوان زیستبوم منابعِ این پژوهش، برای بررسی میدانی و تحلیل کمی در نظر گرفته شد. سپس با به کارگیری روشهای تجربی و طراحی و اعتبارسنجی آزمایشات مربوطه و به کارگیری مدلهای آمیخته، فاز میدانی پژوهش در شبکه بانکی کشور اجرا شد.یافتههای پژوهش: نتایج این پژوهش، گرایش رفتاری برخاسته از ادراکات پیرو از طریق تاثیراتی که ادراک منفی پیرو از موقعیت و ادراک پیرو از ادراک رهبر روی اختیار و کنترل شغلی فرد میگذارد را نشان دادند. مدل آمیخته به دست آمده در این پژوهش با لحاظ حالات ادراکی مختلف و در نظر گرفتن اثر تصادفی میان افراد، اثر وضعیت و همچنین اثر موقعیت، قادر است، مختصات تمایل رفتاری کارکنان بانکهای دولتی و شبهدولتی کشور را در شرایط عدم حضور و یا حضور ادراکات مختلف از ادراک رهبر، در موقعیتهایی که فرد، آن را به مثابه تهدیدی برای اختیار و کنترل شغلیاش میپندارد پیشبینی نماید.محدودیتها و پیامدها: با توجه به نقش اساسی ساختار و فرهنگ سازمانی در نتایج آزمایشات، پیشنهاد میشود در مطالعات آینده، سازمانهایی با مختصات متفاوت ساختاری و فرهنگی نسبت به جامعه این پژوهش، مورد مطالعه قرار گیرند. همچنین با توجه به اینکه برش زمانی این مطالعه ماهیتی مقطعی دارد، پیشبینی میشود انجام مطالعات طولی بتواند دستاوردهای جدیدی را به همراه داشته باشد. نکته حائز اهمیت دیگر آن است که در این پژوهش امکان بررسی رویکرد منفعلانه افراد در مواجهه با موقعیتهای مختلف وجود نداشت، لذا پیشنهاد میشود در پژوهشهای آتی دلایل اتخاذ رویکردهای منفعلانه از منظر روانشناسی انفعال نیز مورد بررسی قرار گیرد.ارزش مقاله: این پژوهش از دو جهت حائز اهمیت است: از منظر بنیادی، نتایج این پژوهش در حوزه رفتار سازمانی میتواند چارچوبی برای مطالعات آتی در زمینه پیشبینی رفتار فراهم آورد و از منظر کاربردی نیز میتواند، رفتار کارکنان بانکهای دولتی و شبهدولتی ایران را پیشبینی نموده و راهنمایی برای مدیران این سازمانها جهت انجام مداخلات اقتضایی اثربخش به منظور دستیابی به رفتار مطلوب باشد.

مسئولیت های اجتماعی مدیریت منابع انسانی: رهیافت فراترکیب
چکیدههدف: امروزه افزایش انتظارات اجتماعی کارکنان و فشارها حتی از بیرون سازمان (عموم و رسانه ها) بر شدت توجه مدیران منابع انسانی به مسئولیت های اجتماعی افزوده است. از این رو هدف این پژوهش، شناسایی مسئولیت های اجتماعی مدیریت منابع انسانی است.طراحی/روش شناسی/رویکرد: این کار از طریق تحلیل فراترکیب انجام شد. بدین منظور پس از جستجو در پایگاه های اطلاعاتی در محدوده زمانی 1980-2019، 38 پژوهش که به صورت مستقیم، موضوع مسئولیت های اجتماعی مدیریت منابع انسانی را بررسی کرده بودند، وارد مرحله تحلیل شد. پژوهش های انتخاب شده برای کدگذاری وارد نرم افزار مکس کیودا نسخه 10 شدند.یافته های پژوهش: پس از فرایند کدگذاری، 61 کد متمایز شناسایی شد. از بین کدهای شناسایی شده؛ عدم تبعیض جنسیتی در فرصت های استخدامی مرتبط (18)، برنامه های هماهنگ سازی و تعادل زندگی خصوصی با زندگی حرفه ای (13) و توجه به رفتار برابر( غیرتبعیض آمیز ) در فرایند استخدام (10) به ترتیب بیشترین اهمیت را از نظر تعداد ارجاع در اصطلاحات پژوهشی داشتند. در مرحله بعد کدها در قالب 18 تم و در نهایت تم ها در 4 مفهوم تقسیم بندی شدند.محدویت ها و پیامدها: در این مطالعه بیشتر به مسئولیت های اجتماعی درون سازمانی مدیریت منابع انسانی پرداخته شده است. پژوهش های آتی بایستی به مطالعه مسئولیت ها در دو حوزه درونی و بیرونی به طور همزمان بپردازند.پیامدهای عملی: خروجی این پژوهش می تواند گامی در جهت توسعه شناخت مسئولیت های اجتماعی در قبال کارکنان باشد.ابتکار یا ارزش مقاله: دستیابی به مدلی جامع با روش فراترکیب نوآوری اصلی این پژوهش بوده که می تواند الگویی برای سایر تحقیقات باشد.کلیدواژه ها: مسئولیت اجتماعی، مسئولیت اجتماعی مدیریت منابع انسانی، استخدام، آموزش، جبران خدمات، ارزیابی عملکردنوع مقاله: مقاله علمی.

مدلی برای برندسازی سامانه منابع انسانی با رویکرد داده بنیاد
این پژوهش در چارچوب رویکرد کیفی و با بهکارگیری روش تحقیق داده بنیاد انجام شده است. جهت جمعآوری دادهها، به بررسی ادبیات ارائه شده در بحثهای برند کارکنان، برند کارفرما و برند منابع انسانی، بررسی 20 شرکت اوّل در لیست بهترین شرکتها برای کارکردن در مجله ساندیتایمز در سال 2019 و مصاحبههای نیمهساختاریافته با بهکارگیری روش نمونهگیری هدفمند با 30 نفر از مدیران منابعانسانی، متخصصان منابعانسانی و کارکنان پرداخته شدهاست. تجزیه و تحلیل دادهها در سه مرحله کدگذاری باز، کدگذاری محوری و کدگذاری انتخابی انجام گرفت. نتایج، نشاندهنده استخراج بالغ بر 260 کد یا مفهوم اوّلیه از بررسیها و مصاحبهها، 85 مفهوم و 23 مقوله است که در قالب مدل پارادایمی شامل مقوله اصلی(سامانه منابع انسانی)، شرایط علی(برند داخلی، برند سازمان، حمایت مدیران ارشد، استعدادیابی)، بستر حاکم(نگرش کارکنان به سازمان و سازمان به کارکنان، همسویی برنامههای سامانه منابعانسانی با استراتژی سازمان، محیط رقابتی و پویا)، شرایط مداخلهگر(غیرقابل کنترل بودن کارکنان مستعد، عدمتطبیق سیستم منابع انسانی موجود، بیانصافی سازمانی، مدیریت عملکرد نامناسب، رفتارهای شخصی در سازمان، فرهنگ سازمان معیوب)، راهبردها(برندسازی سامانه منابع انسانی، راهبرد فرآیندی) و پیامدها(فردی، سازمانی، ملّی و بین المللی) قرار گرفت.

طراحی چارچوب حاکمیت الکترونیک در تدوین خط مشی توسعه صادرات
هدف: نظر به اهمیت حاکمیتالکترونیک به عنوان یکی از مباحث کلیدی در خطمشیگذاری، و خلاء مطالعات و پژوهشهای نظری مرتبط درایران، هدف این پژوهش دستیابی به چارچوب استقرار حاکمیت الکترونیک در تدوین خط مشی توسعه صادرات است.روش شناسی:این تحقیق به روشکیفیداده بنیاد انجام شدهاست. جامعه آماری خبرگانی هستند که درزمینه تدوین خطمشی توسعهصادرات ازدانش و تجربهعملی برخوردارند. خبرگان به روش نمونهگیری گلوله برفی انتخاب و دادهها با استفاده از نرم افزار اطلس مدیریت شده است. یافته ها:پساز تجزیه و تحلیل متن مصاحبهها، مقوله محوری تحت عنوان "استقرارحاکمیت الکترونیک در تدوین خط مشی توسعه صادرات"احصاء شدکه شامل ابعاداصلی (مشارکت ذینفعان، شفاف سازی، پاسخگویی، و دولت الکترونیک) است . یافتهها نشان داد که مطالبهگری صادرکنندگان، اولویتدهی به صادراتغیرنفتی، و گسترش ICT از عوامل موثر بر "استقرارحاکمیتالکترونیکدر تدوینخطمشی توسعه صادرات"هستند.محدودیتها و پیامد ها: تفکر حاکمیت عمومی و جلب اعتماد صادرکنندگان از محدودیتهای استقرار حاکمیت الکترونیکی است.پیامدهای عملی: استقرار چنین حاکمیتی میتواند به پیامدهایی ماننداعتمادصادرکنندگان،رضایتذینفعان حوزه صادرات، مشروعیتوبهبود کیفیت خطمشیهایصادراتیمنجر شود و آثار مثبتی مانند رضایت و اعتماد صادرکنندگان داشته و مشروعیت حکومت را در میان ذینفعان بالابرده و کیفیت خطمشیها را درکشور ارتقاءمیدهد.ابتکار یا ارزش مقاله: این تحقیق با شناسایی عوامل علّی، مداخله گر و تعدیل کننده و تدوین چارچوب نهایی به یافته های پژوهشی در حوزه حاکمیت الکترونیک و خط مشی گذاری توسعه صادرات می افزاید.

هدف این مطالعة موردی، کاوش پیشایندهای طرد سازمانی و روابط سلسله مراتبی آنها در قالب یک مدل ساختاری تفسیری در سازمانی دولتی بود. به این منظور، پس از مطالعة ادبیات پژوهش و شناسایی پیشایندهای یادشده و گنجاندن آنها در پرسشنامة نیمه بسته ای مبتنی بر طیف لیکرت، پرسشنامه طبق نمونه گیری مفهوم میان 19 نفر از اعضای مطلع از پدیدة مورد مطالعه در یک سازمان دولتی در رفسنجان توزیع شد. در ادامه، با استفاده از تحلیل فازی، گویه ها غربال و پس از مقوله بندی برای کشف مدل در سنجه ای مربوط به مدلیابی ساختاری تفسیری قرار داده شدند. طبق نتایج به دست آمده از تحلیل داده های سنجة اخیر، در مجموع 8 عامل در 5 سطح (سطح اول: نبود نظام برون سازمانی پایش و حسابرسی مدیریت؛ سطح دوم: ویژگی های کژکارکردی مدیریت سازمان؛ سطح سوم: فرهنگ سازمانی گسستة منسجم نما و ضعف نظام های مدیریتی درون سازمانی؛ سطح چهارم: ویژگیهای مطرود، جو تاریک سازمان و گسست میان طرفین طرد؛ سطح پنجم: کج رفتاری با مطرود) به عنوان پیشایندهای طرد در سازمان مورد مطالعه شناسایی شدند.

عوامل مؤثر بر ناکارآمدی مدیریت سرمایه انسانی و راهکارهایی برای رفع آن (موردمطالعه: سازمانهای دولتی استان کرمانشاه)
هدف: پژوهش حاضر با هدف تحلیل عوامل مؤثر بر ناکارآمدی مدیریت سرمایه انسانی سازمانهای اداری (دولتی) استان کرمانشاه و ارائه راهکارهای بهبود آن انجام شد.طراحی/ روششناسی/ رویکرد: رویکرد حاکم بر پژوهش، آمیخته از نوع متوالی- اکتشافی است که در بخش کیفی از رهیافت نظاممند روش نظریه بنیانی و در بخش کمی از روش توصیفی- پیمایشی بهره گرفته شد. جامعـة موردمطالعه در بخش کیفی و کمی ایـن پژوهش، شامل اساتید دانشگاهی و مدیران، معاونان و کارشناسان حوزههای مختلف مدیریت سرمایه انسانی در سازمانهای اداری استان کرمانشاه بودند. ابزار جمعآوری دادهها در بخش کیفی مصاحبه نیمهساختارمند و در بخش کمی پرسشنامه محققساخته بود. دادههای حاصل از مصاحبهها در بخش کیفی از طریق کدگذاری باز، محوری و انتخابی، تجزیهوتحلیل و در بخش کمی با آزمون فریدمن اولویتبندی شد.یافتههای پژوهش: نتایج حاصل از این پژوهش نشان داد که ضعف دستگاه اداری استان در حوزههای تأمین، نگهداشت، آمورش و ارزشیابی عملکرد کارکنان؛ زمینهساز به وجود آمدن ناکارآمدی مدیریت سرمایه انسانی شده است، که تدوین برنامه جامع سرمایه انسانی استان، توجه به مسائل نگهداشت و آموزش و بهسازی کارکنان و اجرای کارآمد نظام ارزشیابی عملکرد به عنوان راهبردهای رفع ناکارآمدی، موجب نتایج چندگانهای در حوزههای فردی، سازمانی و استانی شده است. همچنین شرایط عمومی و خاصی تحت عنوان شرایط مداخلهگر و زمینهای، راهبردهای رفع ناکارامدی را تحت تأثیر قرار میدهند.محدودیتها و پیامدها: یافتههای این مطالعه با اتکا به دیدگاهها و تجربیات افراد نسبتاً محدودی حاصل شده و این ضعف میتوانست تعمیمپذیری آماری یافتههای پژوهش را محدود سازد. جهت رفع این محدودیت و در راستای افزایش اعتبار بیرونی؛ نظرات 100 نفر از نخبهها گرداوری و مورد تجزیهوتحلیل قرار گرفته است. پیامدهای عملی و ارزش مقاله: ارائه راهکارهایی به سازمانهای اداری (دولتی) استان کرمانشاه با هدف بهبود وضعیت مدیریت سرمایه انسانی.

طراحی و اعتبار یابی نشاط سازمانی مبتنی بر ارزش های اسلامی با رویکرد اکتشافی
هدف: هدف از این پژوهش، ارائه مدل نشاط سازمانی بر اساس مؤلفههای ارزشهای اسلامی با رویکرد آمیخته در دانشگاه آزاد اسلامی شمال کشور بوده است.طراحی/ روششناسی/ رویکرد: روش تحقیق به لحاظ داده ترکیبی با رویکرد اکتشافی بوده است. در این راستا، در بخش کیفی خبرگان دانشگاهی و سازمانی به شیوه غیرتصادفی و روش گلوله برفی به تعداد 30 نفر انتخاب شدهاند. در بخش کمی هم مدیران و معاونان و اعضای هیئتعلمی به تعداد 3062 نفر و حجم نمونه از جدول کرجسی و مورگان به تعداد 342 نفر برآورد گردید. برای پیشگیری از کاهش تعداد و اطمینان بیشتر و برگشتپذیری پرسشنامهها نمونه به تعداد 370 نفر با روش نمونهگیری تصادفی طبقهای تعیین شد. شاخصهای شناساییشده از طریق تحلیل محتوا با روش دلفیفازی توسط خبرگان تأیید شد.یافتههای پژوهش: در این پژوهش با تحلیل عاملی اکتشافی مشخص شد ابعاد ارزشهای اسلامی شامل ارزشهایی فردی، اجتماعی و سازمانی و ابعاد نشاط سازمانی شامل عوامل کاری، احساسات مثبت و علاقهمندی بهکار میباشد. نتایج مدلیابی ساختاری نشان داد ارزشهای فردی، اجتماعی و ارزشهای سازمانی بهعنوان پیشایندهای ارزشهای اسلامی بر نشاط سازمانی در دانشگاه آزاد اسلامی تأثیرگذارند.محدودیتها و پیامدها: ازآنجاکه پژوهش در دانشگاههای شمال کشور انجام شده است، موجب کاهش تعمیمپذیری به سایر استانها میشود. پیشنهاد میگردد در پژوهشهای آتی با انتخاب حجم نمونه بزرگتر، نتایج دقیقتری بهدست آید.پیامدهای عملی: گسترش نشاط در سازمان میتواند به بهبود سلامت کارکنان آن سازمان کمک کند.ابتکار یا ارزش مقاله: از منظر بنیادی، نتایج این پژوهش در حوزه مدیریت رفتار سازمانی میتواند چارچوبی برای مطالعات آتی در زمینه نشاط سازمانی و ارزشهای اسلامی محیط کار فراهم آورد. از منظر کاربردی نیز میتواند به تعیین وضعیت نشاط سازمانی بر اساس مؤلفههای ارزشهای اسلامی محیط کار در همه مراکز آموزشی، نهادها و دستگاههای اجرایی بپردازد.
