شناسایی رفتارهای منحرف سازمانی کارکنان و سازوکارهای کاهش آن در سازمانهای نظارتی: کاربردی از روش کیو سورت

چکیده

اگر رفتاری در سازمان ناقض هنجارهای سازمانی باشد، آن رفتار،"رفتار سوء یا منحرف" تلقّی می گردد. عدول از هنجارهای سازمانی پدیده ای ناآشنا برای مدیران و سازمانها نیست و هزینه های این قبیل رفتار ها همچنان بر دوش سازمانها سنگینی می کند. لذا، به منظور شناسایی رفتارهای منحرف سازمانی کارکنان و پیش بینی سازوکارهای کاهش آنها بویژه در دستگاههای نظارتی، این مقاله به روش کیو سورتینگ[1]انجام شد. روش تحقیق حاضر از لحاظ هدف کاربردی و از لحاظ شیوه گردآوری داده ها توصیفی بوده و برای گردآوری اطلاعات از مطالعه کتابخانه ای و مصاحبه استفاده شده است. نتایج تحقیق نشان داد که هرچند هر دو عامل فردی و سازمانی بر رفتارهای انحراف سازمانی تاثیر دارند، لکن عوامل فردی نسبت به عوامل سازمانی تاثیر بیشتری دارد. از این نظر، ضروری است مدیران و حرفه ای های منابع انسانی در طراحی و پیاده سازی استراتژی های جذب افراد دقت بیشتری بعمل آورند و با توجه به سازوکار پیشنهادی این تحقیق، عوامل فردی و سازمانی موثر بر رفتار انحرافی سازمانی کارکنان را کاهش دهند[1] Q Sorting

چکیده [English]

If behavior in an organization violates organizational norms, then that behavior is considered "malicious or deviant behavior." Deviating from organizational norms is not an unfamiliar phenomenon for managers and organizations and the costs of such behaviors continue to burden organizations. Therefore, this article was performed by Q Sorting method in order to identify organizational deviant behaviors of employees and predict their reduction mechanisms, especially in supervisory organzaion. The method of this research was applied in terms of its purpose and in terms of data collection method it was descriptive and For data collection, library study and interviewing have been used.. The results of the research showed that although both individual and organizational factors affect organizational deviant behaviors, individual factors are more effective than organizational factors. In this regard, it is imperative that managers and HR professionals design and implement strategies for attracting people more carefully and according to the proposed mechanism of this research, reduce the individual and organizational factors that affect the organizational deviant behavior of employees.
